中文摘要 企業的競爭讓面臨全球化的挑戰,不僅要面臨新的市場、新的產品,更要尋求經營的新思維。而人力派遣則是在此理念下,被許多企業普遍運用的經營管理方法。
台灣地區的勞動派遣在近年來快速成長,透過派遣機構僱用派遣人力。但派遣員工的高流動率,導致生產力下降、招募及訓練成本提高,而且派遣員工常因工作環境、薪資問題、福利制度等衍生出對公司的承諾與績效問題。如何提升派遣人員的工作績效且穩定的工作承諾,將是企業所面臨的難題。
本研究針對派遣員工的工作環境、任務特性、激勵制度對工作承諾之影響進行探討,提供派遣機構及要派企業在對於如何提升派遣人員的工作承諾,做為企業經營中運用人力派遣資源之參考。
本研究採用問卷調查法,以高雄楠梓工業區之正處在轉型中的中小傳產企業之派遣員工為對象,一共發放200份問卷,有效樣本數128份,其分析結果:
1.同儕支持與組織認同認對工作承諾有正向相關。
2.工作訓練與自主性對工作承諾有正向相關。
3.獎金制度與工作報酬對工作承諾有正向相關。
英文摘要 The global competition confronts the enterprises with more and more challenges. Today’s enterprises not only face the risk of new market and new products, but also need to tackle the new thinking of business management. Thus, “temporary employment” is an arrangement generally used by a lot of enterprises in management in this vein of thinking.
It resulted in the number of dispatched workers has been increasing rapidly in Taiwan during these years. More and more enterprises use temporary employees through dispatched agents. Nevertheless, the low productivity and high training cost due to high turnover of temporary employees has resulted in low returns on adoption of temporary employees. How to improve the working commitment of temporary employees is a great difficult problem to enterprises.
The focus of this research is the influence of work environment, task characteristics and incentive system on task commitment of temporary employees. The outcome could refer to enterprises to make good use of human resources.
This research used questionnaire to investigate the temporary employees of Traditional Industry in Kaohsiung. We release 200 questionnaires altogether, several 128 effective samples. The following is analysis result:
The result showed that
1.There exists a positive correlation among peer support, organizational identification and task commitment.
2.There exists a positive correlation among Work Training, Autonomy and task commitment.
3.there exists a positive correlation among Bonus Plan, payment and task commitment.
