中文摘要 幸福的員工是保持組織競爭力的核心因素,近年來越來越注重具文化意涵的幸福感,如西方社會中自我實踐導向的心理幸福感(自主性、環境精熟及正向自我),華人社會中關係取向的中國人幸福感,及近年被受重視的情感取向的安適幸福感。但過去研究安適幸福感的研究多以大學生為受試者,且少在組織行為領域中被探討與比較。本研究以兩階段問卷蒐集團隊資料,釐清威權領導(專權領導與尚嚴領導)、仁慈領導與員工幸福感(心理幸福感、中國人幸福感及安適幸福感)間關聯性,以及組織家庭化氛圍跨層次的直接作用與調節效果。

本研究分析台灣民營企業111的團隊資料(111位主管與522位部屬),跨層次逐步階層分析後發現:(1)專權領導對各類幸福感的負向影響皆未達顯著,除心理幸福感之環境精熟;(2)尚嚴領導對心理幸福感之環境精熟與正向自我有正向效果,而對中國人幸福感則無顯著關係;(3)仁慈領導對心理幸福感之正向自我與中國人幸福感具有正向關係,而對安適幸福感的正向關係則未達顯著;(4)組織家庭化氛圍對各類幸福感皆有跨層次的正向效果,除對於心理幸福感之自主性的負向關係未達顯著;(5)組織家庭化氛圍的調節效果僅出現在仁慈領導與安適幸福感中:在高組織家庭化氛圍時,其關係為正向、在低組織家庭化氛圍時,其關係為負向。

最後,根據結果進行探討並對研究限制、未來方向、及管理實務意涵加以闡述。
英文摘要 Employee well-being is already an important issue in I/O psychology due to its characteristics like making organizations more competitive and efficient. Lots of western research pay attention on the side of culture effect of well-being, such as Psychological well-being (PWB), which includes three dimensions: autonomy, environment mastery, and positive self. Bases on Chinese cultural values, Chinese well-being (CWB) and Peace of mind (POM, or peaceful well-being) are different from PWB. However, to date, there have been relatively little research conducted on POM in organizational behavior and much study recruited students as participant instead. Using a sample of 522 members from 111 teams, we explored how authoritarian leadership which including people-related /task-related leadership and benevolence leadership, influence employees’ CWB, POM and PWB. We also explored how ognizational familial climate directly affected well-being and how it moderated the effects of leaderships on the different kinds of well-being. Hierarchical linear models were used and results showed that: (1) people-related authoritarian leadership only negatively affected autonomy of PWB; (2) task-related authoritarian leadership positively affected environmental mastery and positive self of PWB, except for CWB; (3) Benevolence leadership positively affected CWB and positive self of PWB, but no significant main effect on POM; (4) Ognizational familial climate positively predicted CWB, POM and PWB except for autonomy; (5) Ognizational familial climate, a moderator strengthens the positive effect of benevolence leadership on PWB. Finally, contributions, limitations, and future research directions were discussed.
