中文摘要 人類文明發展至今,「知識」已經被視為企業與組織面對競爭與挑戰的極重要資源。為了因應不斷改變的競爭與挑戰,企業與組織必須不斷地創造新知,然而企業與組織無法不透過個人而自行創造知識,更高層次的新知識唯有透過人與人之間的互動才可能產生。由於現代社會幾乎人人皆已體認到知識的價值與重要性,因此,要求他人無私地分享知識並不符合人的天性,這也是為甚麼「知識分享」常被視為最重要也最困難的知識管理活動。
心理學家Fishbein & Ajzen ( 1975 )指出,個人的行為係受到其自身行為意圖的決定性影響。因此,企業與組織可藉由提升員工的「知識分享意圖」以及其促進因子,來達到創造新知識以及增進競爭優勢的目的。
本研究選擇以T公司鐵路營運處員工為研究對象,透過「計劃行為理論」分析知識分享態度、主觀規範、自我效能、資源可用性等4個研究變數對員工知識分享意圖的影響,以及主觀規範對知識分享態度的影響;並透過「社會交換理論」分析期望報酬與期望關係對於知識分享態度的影響。
本研究共回收346份有效問卷,採用SPSS 12.0與AMOS 5進行統計分析,研究結果發現,企業員工之知識分享意圖受到其自身的知識分享態度、主觀規範以及資源可用性之正向影響;而員工之知識分享態度則會受到自身的主觀規範以及期望關係之正向影響。此外,員工的自我效能認知對其自身之知識分享意圖的影響並不顯著;且不同於預期的是,員工的期望報酬認知對其自身之知識分享態度存在有顯著的反向影響。
英文摘要 The human civilization has developed up to nowadays, 「knowledge」 has become the extremely critical resource for enterprises and organizations to face the challenges and compete with rivals. In order to deal with changing competition and fierce challenges, enterprises must keep working on knowledge-creation. However, without individuals’ efforts and contribution, enterprises and organizations are not able to creat the knowledge they need. For the higher level knowledge only comes from the interaction between individuals. Almost of the people in this modern society perceived the value and importance of knowledge, it’s unnatural to have people’s knowledge shared without compensation, and it’s also why「knowledge sharing」 become one of the most crcial knowledge management activities.
Fishbein & Ajzen (1975) argued an individual’s behavior is determined by his owned behavior intention. Therefore, enterprises can accomplish and raise up competitive advantages through arising employees「knowledge sharing intention」and its facilitaing antecendents.
This study has the employees in T corporate’s railway operation division as the research objects, and analyse the employees KS intention (INT) by their attitude towards KS behavior (ATT), sujective norm (SN), self-efficacy (SE), resource availibility (RA) in「Theory of Planned Behavior」; and analyse the employees attitude towards KS behavior by their anticipated extrinsic rewards (AER) and anticipated reciprocal relationship (ARR) in「Social Exchange Theory」.
With 346 valid responses, this study adopts SPSS 12.0 and AMOS 5 for the data analysis. According to the research result, the employees INT is positively influenced by their ATT, SN, and RA; and the employees ATT is positively influenced by their SN and ARR. Meanwhile, the influence of SE perception towards employees INT is not significant; and unexpectedly, the employees ATT is negtively influenced by their AER perception.
