中文摘要 知識經濟時代的來臨,企業要維持競爭優勢,已不再是土地、設備等有形資產,而是存在企業組織成員中之龐大而無形的資產--知識。在組織內,員工之間分享知識的意願愈高,愈能發揮知識的價值。知識分享是建立在人與人緊密互動的人際關係基礎上;彼此互動越密切就越能產生具深度、廣度及有效率的知識分享(Lane & Lubatkin,1998),以提昇組織的績效。
本研究根據Albert Bandura(1970)所提出的社會認知理論(Social Cognitive Theory)為架構,探討社會資本之三個內涵構面---結構面、認知面、關係面,組織氣候三個內涵構面---獎懲、支持、衝突及組織承諾之三個內涵構面---價值承諾、努力承諾、留職承諾對組織中成員知識分享意圖及知識分享行為之影響。
本研究將以分區隨機抽樣的配對問卷調查方式,以國內的服務產業為研究對象,並利用SPSS和AMOS軟體進行敍述性統計分析、因素分析、信度效度分析與迴歸分析等研究方法,進行研究。
本研究的主要目的:
一、 以社會認知理論建立組織內成員知識分享的模式。
二、 探討社會資本對知識分享意圖的影響。
三、 探討組織氣候對知識分享意圖的影響。
四、 探討組織承諾對知識分享意圖的影響。
五、 探討組織內知識分享意圖對知識分享行為的影響。
六、 探討社會資本是否透過知識分享意圖為中介進而影響知識分享行為。
七、 探討組織氣候是否透過知識分享意圖為中介進而影響知識分享行為。
八、 探討組織承諾是否透過知識分享意圖為中介進而影響知識分享行為。
本研究發現社會資本(結構面、認知面、關係面)、組織氣候(獎懲、支持、衝突)及組織承諾(價值承諾、努力承諾、留職承諾)對組織中成員知識分享意圖及知識分享意圖對識分享行為之影響皆有顯著正向影響,且社會資本、組織氣候、組織承諾皆可透過知識分享意圖之中介效果影響知識分享行為。
英文摘要 The coming of the era of knowledge economy, for a company to maintain its competitive advantage, it relies not on physical assets such as land, apparatus, etc., but on the huge and invisible assets, knowledge, that stored inside the members of the enterprise. In an organization, the higher the willingness of the members to share their knowledge, the more valuable the knowledge becomes. Therefore, knowledge sharing is based on the close interaction of the members. The closer of their interaction, the deeper and broader and more effective of knowledge sharing is (Lane & Lubatkin,1998).
Based on the social cognitive theories by Albert Bandura (1970) (Social Cognitive Theory), this research investigates the effect of three aspects of social capital, which includes structural, cognitive and relational, three aspects of organizational climate, which includes reward, support and conflict, and organizational commitment on its members’willingness and behavior of knowledge sharing.
Questionnaire by random sampling is used in this investigation and the research target is domestic service industry. SPSS software is used in statistical analysis, factor analysis, reliability analysis, validity analysis and regression analysis.
The main purposes of this research:
1. Set up a model for its members’ knowledge sharing within an organization based on the social cognitive theory.
2. Investigate the influence of social capital on the willingness of knowledge sharing.
3. Investigate the influence of organizational climate on the willingness of knowledge sharing.
4. Investigate the influence of organizational commitment on the willingness of knowledge sharing.
5. Investigate the influence of willingness and behavior of knowledge sharing.
6. Investigate whether the social capital is mediated through knowledge sharing and thus affect knowledge sharing behavior.
7. Investigate whether the organizational climate is mediated through knowledge sharing and thus affect knowledge sharing behavior.
8. Investigate whether the organizational commitment is mediated through knowledge sharing and thus affect knowledge sharing behavior.
The results are the effect of three aspects of social capital, which includes structural, cognitive and relational, three aspects of organizational climate, which includes reward, support and conflict, and organizational commitment has a significant positive influence on knowledge sharing intension and knowledge sharing intension has a significant positive influence on behavior of knowledge sharing. There also exist mediation effects in knowledge sharing intension.
