中文摘要 在組織層次的命令鏈架構下,領導者面對較少互動的部屬(即間接部屬),要如何發影響力,對於組織研究是一個重要的議題。本研究考慮符合現實場域與符合真實現象,採用了傳承華人文化的家長式領導作為領導風格,並用組織結構的角度,探討行動導向的直接家長式領導、間接家長式領導與高階領導者認同之間的關聯性。本研究以國軍軍隊為研究對象,採三層組織結構層次(高階領導者─低階領導者─部屬),使用問卷調查軍隊中的營長─連長─排長。研究結果發現:(1)直接家長式領導(高階領導者─低階領導者)與間接家長式領導(高階領導者─部屬)間有正向關聯性;(2)間接家長式領導(高階領導者─部屬)與高階領導者認同間亦有顯著的正向關聯性;(3)直接家長式領導會影響間接家長式領導,並進一步影響高階領導者認同。最後,本研究對家長式領導理論作出貢獻,對於家長式領導有不同的研究切入角度,提供給研究者以及實務工作者一些建議。
英文摘要 In all organizations, there is a command structure which holds control and has leadership influences over its employees. In some cases, the leader in an organization influences an employee/ or their employees by having little to no interaction with them, this issue is a crucial and an important aspect in our organization research. Our study focuses on paternalistic leadership which is influenced by Chinese culture to explore the relationship between action-oriented direct paternalistic leadership, indirect paternalistic leadership and identification with the high-level leader. In order to generate evidence, questionnaires were administered to a sample of three organizational structure levels (high-level leader: battalion commander; low-level leader: company commander; subordinate: platform leader) from the Taiwan army. The results indicated (1) there is a positive correlation between direct paternalistic leadership (high-level leader to low-level leader) and indirect paternalistic leadership (high-level leader to subordinates). (2) There is a significant positive correlation between indirect paternalistic leadership (high-level leader to subordinates) and identification with high-level leader. (3) Direct paternalistic leadership influences indirect paternalistic leadership and further influences the identification with high-level leader. Lastly, we also discussed the implications of the theory/practice, and research limitation/future directions in this study.
