中文摘要 近年來,在全球化競爭與劇烈變化的國際市場環境下,企業的因應策略,例如組織改造、人力精實等,引發了員工的工作不安全感。根據社會交換觀點,此時員工無心力於利組織行為;但另一方面,組織此時需依賴員工展現OCB來提升組織競爭與生存力。這使得工作不安全感與OCB的連結,成為學者與管理實務者日益重視的議題。本研究將工作不安全感根據內涵分成工作特性喪失、與整體工作喪失之兩種工作不安全感,並探討其對不同受惠對象的OCB的影響。研究結果發現,工作特性喪失之不安全與感與OCB-I呈現非線性關係;整體工作喪失之不安全感與OCB-O呈現負向聯。
此外,本研究同時探討家長式領導在上述關係中的調節角色。最後,本文針對研究結果進行討論,並對研究限制、未來研究方向、理論貢獻及管理實務意涵加以闡述。
英文摘要 Empirical studies relating to job insecurity and OCB have not produced consistent results. Furthermore, less
research exists moderator variables between job insecurity and OCB. For this reason, this study investigated the relationships among Job Insecurity, OCB, and Paternalistic Leadership. Drawing on the social exchange theory, this study expected the two dimensions of job insecurity (keep present job but lose job features, lose present job) would affect two kinds of OCB (OCB-I, OCB-O) in a different manner. In addition, the
interaction of job insecurity and Paternalistic Leadership were expected to predict OCB-I and OCB-O.
The hypotheses were tested with 462 dyad samples (supervisor-subordinate) from private enterprises of
Taiwan. The results showed that: (1) the relationship between job insecurity of (lose job features) and OCB-I
is Inverted-U-shaped. (2) Job insecurity of lose present job) had negative effect on OCB-O. (3) Authoritative
leadership strengthens the negative impacts of job insecurity on OCB; nevertheless, moral leadership
mitigated negative relationships of job insecurity of lose present job on OCB-O. Finally, this study also
discussed the implications of theory/practice and limitations/future directions.
