中文摘要 工作不潔感意指工作者認為自己所從事的工作是否有實質、人際或道德不潔的程度,不潔工作及不潔工作者一直以來遭到邊緣化,在組織行為的研究也相當少,但這些工作卻是維持社會正常運作下必要的職業,因此本研究以具有實質、人際及道德不潔感的矯正人員為研究對象,探討三種工作不潔感分別與預防因子(知覺組織支持)、負向效能(情緒耗竭、組織負向認同、職涯轉換意圖)間的關聯性,並釐清工作不潔在預防因子與負向效能間的中介效果。本研究透過問卷收集方式,以國內248名矯正人員為樣本進行分析,研究結果發現:(1)實質不潔感與情緒耗竭間有正向關聯;人際不潔感與情緒耗竭、組織負向認同、職涯轉換意圖間有正向關聯;道德不潔感與組織負向認同、職涯轉換意圖間有正向關聯。(2)知覺組織支持與實質、人際、道德不潔感間有負向關聯。(3)知覺組織支持會透過減少工作不潔感進而降低情緒耗竭、組織負向認同、職涯轉換意圖。最後針對研究結果進行討論,並對研究貢獻、研究限制及未來研究方向加以闡述。
英文摘要 Perception of job dirtiness refers to the extent to which employees consider that if their jobs are physical, social or moral dirtiness. Dirty work and dirty workers have been marginalized.In addition, studies relate to dirty work were insufficient, even if those jobs are necessary occupations to maintain social economy. This study focuses on correctional officers who perceive physical, social and moral dirtiness, and examines the role that perceived work dirtiness play in the relationships between perceived organizational support and negative consequences(emotional exhaustion, organizational disidentificatin, intention to career transit).
We used 248 correctional officers as participates. The results showed that: (1) Perceived physical work dirtiness was positively related to emotional exhaustion; perceived social work dirtiness was positively related to emotional exhaustion, organizational disidentificatin, and intention to career transit; perceived moral work dirtiness was positively related to organizational disidentificatin and intention to career transit. (2) Perceived organizational support was negatively related to perceived work dirtiness(physical, social and moral). (3) Perceived work dirtiness mediated perceived organizational support and negative consequences. Finally the implications, limitations and suggestions for future studies were discussed.
