中文摘要 2015年台灣證交會提到全球500大企業,經營40年的存活率僅有32%,引述思科執行長錢伯斯的看法,認為10年後僅有40%存活下來;N公司創業至今以43年,企業發展以追求永續經營為最終目標,面對全球化的競爭,以市場為導向的企業,除了創新的技術能力要隨著市場變化進行調整之外,組織也需配合當時的內、外在環境進行變革。
變革意味轉換、改變,不只是組織結構的轉換,還包括技術,系統,流程,制度,知識的轉換,這些轉換是為了適應不斷變化的內外環境,成功的變革為企業帶來新的突破及機會。
組織變革要成功,並非只能倚靠單一因素,還需要內部資源與外在環境的配合,本研究採取質性研究的個案研究方法,透過深度訪談個案公司的領導人及高階經理人、參與觀察,並將訪談資料整理與分析,主要探討,領導力、組織結構、企業文化、創新、組織變革對於公司發展的影響,研究結果中得到以下發現: 樊景立、鄭伯壎(2000)家長式領導對於N公司的企業發展十分的有影響力,企業發展的文化、創新、變革都深受領導人的影響,傳統產業的公司發展不僅要靠經營策略的運用,還要靠不斷地改革,改革來自組織變革、創新、系統更新及制度,領導人所建立的好企業文化對推動組織變革會有助力,並降低組織內員工的倦怠與消極,而組織變革是否能適應不斷變化的外在環境,都直接影響公司發展的未來性。
英文摘要 Taiwan SEC mentioned in 2015 that Global 500 enterprises operating 40-year survival rate of only 32 percent. Cisco CEO John Chambers cited the view that only 40% survive after 10 years. It has been 43 years since N company was founded, and the company has been in pursuit of sustainable development as the ultimate goal. In the face of global competition and market-oriented enterprises, in addition to adjust innovative technology ability based on the market, the company should also carry out changes to meet the internal and external environment.
Change means alteration and transformation. It represents not only the organization structure of conversion, but also the transformations of technologies, systems, processes, policy and knowledge. While these alterations are to adapt the changing of internal and external environment, successful changes will bring new breakthroughs and opportunities to the enterprise.
It requires not just one single factor but relies on both internal resources and external environment to successfully innovate the organization.
This study adopts a “case study” method of qualitative research through in-depth interviews with the company's CEO and senior managers.
Data collection and analysis will focus on how leadership, organizational structure, corporate culture, innovation, organizational change affect the company's development.
The results reveal that Farh & Cheng (2000) Paternalistic leadership has put significant influence on the development of N company. The leader influences deeply on no matter the culture, innovation or reformation of the company. The development of conventional industries company not only applies business strategy but also performs a continuous reformation. Innovation derives from organizational change, innovation, system update and rules. Well corporate culture founded by the leader could facilitate organizational innovation and decrease staff’s burnout tendency. Whether organizational innovation can accommodate the changing environment, it directly influences the future of the enterprise.
