中文摘要 從組織層面而言,國外研究指出除了少數公司如Buckman化學公司、英國石油等,真正成功的知識管理不到30%(Schultze and Boland Jr, 2000),而Bock, Zmud et al. (2005)的研究中,學者們發現表現突出的組織所出現的組織氣候,通常是一個樂於知識分享的組織氣侯,其對成員具有: 對他人是高度信任的組織、開放氣氛的和資訊自由流動的,且充滿親社會規範的氣候。
組織成員若願提供經驗及知識予其他成員,即能將新知識發展應用於提升組織生產力上。在過去研究中,顯少重視探討在組織內成員分享知識的因素與知識分享意圖間是否存在組織內的調節變數,本研究利用問卷調查方式並經統計軟體以因素分析、信度分析及皮爾森分析、階層迴歸分析,將創新組織氣候下組織成員的各項因素對知識分享意圖與行為關聯性,匯整研究結果如下:
一. 在人格特質與知識分享意圖之間,呈現正向但不顯著關係;但在創新組織氣候的影響下,卻呈現正向而顯著,表示不同特質成員,在受到主觀規範下,卻能因此促進知識分享意圖,進而產生行為。
二. 在信任關係與知識分享意圖之間,不論是否受創新組織氣侯影響皆呈現正向而顯著關係,但其中與成員間具有信任關係的成員,反因創新組織氣侯而不利於成員間的知識分享意圖,表示組織內與主管已建立信任關係的成員,有助於知識分享意圖,換言之,管理者應強化與不同成員間的信任關係,對於推行知識分享上較有利。
三. 在知識分享意圖與行為間的研究,證實(Venkatesh, Morris et al. 2000;Hartwick and Barki 1994)的研究,即行為意圖與行為產出有高度相關性。
四. 最後,在控制變項中的「年齡」,受創新組織氣侯影響,對於知識
分享意圖呈現正向且顯著的關係。
英文摘要 According to foreign researches, companies which succeeded in using knowledge management are less than thirty percent except Buckman Chemical Company and so forth. However, researchers in Taiwan are not put emphasis on variables between factors of knowledge sharing and intention of knowledge sharing and how to enhance the intention of knowledge sharing among members.
This study used electronic questionnaire and SPSS (Statistical Package for Social Science) was adopted to analysis the data collected from the questionnaire. The participants were members of corporation in Southern Taiwan Science Park. Findings of the current study are as follows. First, organization should cultivate positive and open-minded organizational climate in order to boost members to share their knowledge and enhance efficiency of organization. Second, cultivate trust relationship with superintendents and encourage innovation in order to achieve knowledge sharing. Third, members whose ages are between 26 to 35 (most of them are male) are willing to share their knowledge under innovative organizational climate.
