中文摘要 台灣以島國之姿創下多項產品製造世界第一的紀錄,被認為是國際上最優秀的技術追隨者一,所創造的經濟奇蹟也支撐這個國家度過國際政局壓力與亞洲金融風暴。然而,過去十年台灣因產業發展瓶頸與非經濟因素影響,經濟成長不如預期。
我國科技產業競爭力有逐漸流失的傾向,實與台灣過於偏重代工,而忽略研發並缺乏創新能力有關。但科技產業在面對全球性的激烈競爭時,企業確沒有體認到,在越仰賴專業知識與技術的產業,必須越重視企業內部的員工,「人」才是構成企業的最基本要素、最重要的資產。
本研究主要目的在驗證科技業工程師之人格特質、工作特性、領導型態、工作滿足感與離職傾向關係,經由文獻探討、問卷調查及分析後。本研究之結論如下:
1.人格特質對離職傾向會產生負向顯著影響。
2.工作特性對離職傾向會產生負向顯著影響。
3.領導型態對離職傾向不會產生顯著影響。
4.工作滿足感對離職傾向會產生負向顯著影響。
5.工作滿足感對人格特質與離職傾向有部份中介效果。
6.工作滿足感對工作特性與離職傾向有完全中介效果。
7.工作滿足感對領導型態與離職傾向沒有中介效果。
8.人口統計變量與各構面會產生部分顯著影響。
英文摘要 Taiwan is a small island, and many products manufactured of Taiwan are the first in the world. Many countries think Taiwan is an excellent follower, and Taiwan create an economic miracle to support this country through international politics pressure Asia Financial Crisis. However, the industry developing bottleneck and non-financial factors influence Taiwan in last ten years, and the economical of Taiwan developing is not expected.
The competition technology industry of our state has a gradual loss-tendency. The reason is concerned with over-OEM, ignoring R&D, and lacking innovation ability. The technology industry face global competition, but the industry doesn’t pay attention to inner employees in highly expertise and technology industry."Person" is the most basic element of composed enterprise, and is the most important asset.
This research purpose proof a study of the relationships among personality traits, job characteristics, leaderships, job satisfaction, and turnover intention in technology industry engineers. By literature reviews, questionnaire survey, and analysis.
The conclusion of research as follows:
1. Personality Traits have significant negative influence on Turnover Intention.
2. Job Satisfaction has significant negative influence on Turnover Intention.
3. Leaderships have not significant influence on Turnover Intention.
4. Job Satisfaction has significant negative influence on Turnover Intention.
5. Job satisfaction has a part mediating effect between turnover intention and personality traits.
6. Job satisfaction has a completely mediating effect between turnover intention and job characteristics.
7. Job satisfaction has not a mediating effect between turnover intention and leadership.
8. Demographic variables have part significant influence on each dimension.
